The son of former coach Dave Leonard, Ryan joined Argyle's Centre of Excellence at the age of nine and was also a graduate of the Ivybridge Community College Football Academy, as well as playing for Devon Schools. After taking part in the tour of Scotland and making his mark during pre-season friendlies, he was promoted to the senior squad following the arrival of Paul Mariner. Primarily a right-back, Leonard was a versatile player who also played at centre-back or in midfield. In December 2010 he had a brief loan spell with Weston-super-Mare before a move to Tiverton Town for the remainder of the campaign, at the end of which he was released by Argyle.
Reunited with Paul Sturrock, Leonard signed a one-year deal with Southend United in the summer of 2011, where he impressed in a pre-season trial by scoring three goals, including one from his own half. He established a regular place in his early months at Roots Hall, but injury curtailed his 2011-12 season. However, he accepted an extended contract in the summer of 2012 and regained a regular place in Southend's first team squad the following season.
Leonard proved to be one of Blues’ standout performers and he won the admiration of the fans by picking up Supporters' Player of the Season Awards in 2013-14 and 2015-16. The central-midfielder also picked up Southend United’s Goal of the Season award in 2015-16 for his unstoppable strike at Sheffield United in November 2015. At the end of the 2016–17 season, Leonard became only the second player in Southend's history to win the Player of the Season award three times.
In January 2018, after 265 games in seven seasons for Southend, Leonard moved north to sign for Sheffield United. However, he played only 17 times for the Blades (of those, ten were from the bench) and was loaned to Millwall in August 2018, with a view to a permanent deal in the following January's transfer window. The move was partly prompted by the fact Leonard had played with Lions' boss Neil Harris and first-team Development Coach Adam Barrett (also an ex-Pilgrim) whilst at Southend. Following a successful loan period, the deal was made permanent in January 2019 for a club record deal, reported to be just short of one million pounds.
